James Marcia's identity framework (1966) names the precursor: identity foreclosure — commitment to a profession without prior self-exploration. Most people who entered law, medicine, consulting, or finance in their early twenties chose the path before the person was formed. Foreclosed identities correlate with lower openness to experience and higher resistance to change — which is precisely why long-tenured professionals struggle most with AI disruption and flattening hierarchies. Mercer's 2024 Global Talent Trends report (~12,000 respondents) found over 80% of employees at risk of burnout, with the burden rising by seniority. 56% of leaders report being burned out, up from 52% the year before. How much of that is genuine burnout and how much is misdiagnosed identity collapse isn't clear — but the interventions being prescribed (rest, boundaries) won't work on the second group.

The distinction that matters

Burnout asks: how do I recover? Identity collapse asks: who am I without this? The first is logistical. The second is the actual work.
